Meaning in the Middle: The Moderating Influence of Psychological Engagement on the Relationship Between Workplace Shame and Innovative Behaviour

This study explores the rarely considered phenomenon of the consequential effects of employees experiencing shame at work. Extending extant psychology and social-psychology research on shame, this work considers psychological engagement as theorized by Kahn (1990) as a moderating influence between shame and innovative behaviour. In this single-organization study, employees in knowledge-based roles across multiple departments are surveyed to assess employee perceptions of experiencing shame, psychological engagement and innovative behaviour. This exploratory work seeks to consider the consequential effect of perceptions of experiencing shame at work on innovative behaviour. This work also seeks to explore the moderating role of psychological meaningfulness on psychological availability and psychological safety, suggesting that work meaning has the potential to offset the negative influence of shame, by enacting resiliency. This study contributes to innovative behaviour and psychological engagement literatures by exploring the influence of shame. Finally, this study contributes to the shame literature by exploring responses to shame in the context of work, ideally suited to the consideration of shame.
BIOGRAPHY
Angus’ Ph.D. in HRM builds on his 13 years of HRM leadership experience, including Manager and Director-level roles with IBM Canada, TELUS, and CGI.  His academic background includes a B.A. in Philosophy at Concordia University and a Masters in Industrial Relations from Queen’s University. His teaching experience includes Masters-level HR courses as an Adjunct Professor to the Queen’s University Masters in Industrial Relations.
